I'm vastly oversimplifying, but feudal serjeantry is similar to knighthood, but without the connotations or responsibilities of being a member of the nobility or land-tenure. This could be anything from military service as heavy infantry which is almost indistinguishable in a military sense from knighthood to a basic provision to raise geese that is essentially indistinguishable from peasants providing rent payments to landholders via socage. Similarly, knightly orders like the Templars held serjeant positions for non-nobles that fulfilled vital functions of the order, from masonry to the admiral of the Templar navy.

So when I say that GRRM has lifelong squires become feudal serjeants, I think I would have preferred instead to have squires who have the capacity to act as a professional soldier but didn't, for whatever reason, have the chops to be a member of the nobility, I'd have them become sergeants, rather than continuing to act as squires for a conroi. They'd have their own duties which convert to becoming infantry leaders on request. This could also lead to some humorous moments like a grizzled veteran being a goose-keeper or scepter-bearer in peacetime.
